I've had a direct hand in scaling a number of retail/eCommerce businesses from the 500k-1M range up to the 10-20M range. I can help with strategy on customer acquisition & retention as well as overall business operations. My focus is on building profitable businesses vs. high-growth unprofitable businesses.

Scaling / Growing a Digital Agency

I started Demac Media in 2009 and have grown the business from being a freelancer to having a full time staff of 45+ designers, developers and strategists.

We've also maintained a year over year growth rate of 80-100% in revenue and have started breaking out of the linear (more people = more revenue) growth of traditional service based businesses.

What are good approaches for setting up a performance based bonuses for employees?

We've tried so many different models of this over the years it actually hurts to think about.

What we currently do for "core/critical" staff is we base bonuses on gross margin. We also tie a % of commission to sales people to gross margin so that there is an alignment on incentives between production staff and sales staff.

Is it perfect? Hell no. It does work the majority of the time though.
